Implementing Gain Structure Change

I have recently taken over managing our sound booth, and the volunteers who run it.

I quickly realized that our gain structure is all wrong. (main and monitor Amps at Max sensitivity, gains moderate, channel faders consistently running at -25db to -20db, master faders also at -20db)

I want to educate our volunteers and implement proper gain structure and maximize our S/N Ratio, mixing around unity on the channel and master faders. I cannot sit in the sound booth to train them as I am the music director and on the stage when this would be necessary.

Any thoughts as to how to implement this type of change?
